4 Hazards of Group Interviews - ERE.net

Because I?ve written a book on hiring best practices (Hire Like You Just Beat Cancer), I receive emails out of the blue from executives considering a shift in their recruiting strategy. This one is from a hiring manager in Kalamazoo, Michigan followed by my thoughts on his strategy:

One of the ideas I?m thinking about trying is the concept of a ?group first interview.??I got the idea from a couple of business owner friends, and they reported great success with it.

The process begins with an invite to all respondents to a local hotel for a two-hour group interview with the first hour being a presentation by our team on our company values, culture, job description, expectations, salary range, etc.?Then there?s a short break with an opportunity for anybody who feels that the job is not a fit to leave with no questions asked.?I?m told that typically as many as 50% of the candidates leave.

The second hour is for those still interested to be asked behavioral questions by our staff and to take a personality profile test.?After that meeting, our staff gets together and identifies those candidates that impressed enough to warrant a second interview, and at that point the interview process takes a more conventional one-on-one approach.

I think the pros to this approach is that there?s much less time spent on the first interview process.?Another plus is that you may get to see character traits and personalities that you may not have otherwise seen just by reading resumes. Have you heard of this approach and what are your thoughts?

On the surface, I certainly see the pros in this ? being more efficient, focusing less on resumes, and focusing more on if the candidate is the right fit. Those are all solid hiring principles.

But I have four major concerns about this interview format:

  1. Don?t have the group interview be the only entry point to your interview process.?You need to accommodate candidates who can?t attend your group interview. For example, a sales rep who recently accepted my company?s job offer was required by his previous employer to work six days a week including evenings, and he didn?t want to take vacation time during his interview process with us because his wife was eight months pregnant. We conducted all his interviews on Thursdays only. We?d have missed out on this outstanding candidate if we weren?t flexible with his first interview.
  2. This format will turn off candidates who are conducting a discreet job search.?My company doesn?t hold employment open houses anymore because several candidates told us they were interested in our company but didn?t want to be seen by a co-worker (or their boss!) which could jeopardize their current employment. A couple years ago, a well-known local TV newscaster applied for one of our jobs and for her sake we held all her interviews when nobody else was in our office. If we would have forced her to attend a group job interview, the other candidates might have been asking for her autograph.
  3. I?m concerned about presenting company culture and values at the start of your hiring process.?My company doesn?t overtly state those attributes until near the end of our hiring process for a couple reasons. First, we don?t want candidates trying to tailor their answers to fit our culture. Second, by not telling them about our culture up front, we?re testing their intellectual curiosity, their initiative to ask questions about culture and values, and their ability to perceive a situation. We care a lot about culture, and we want to hire folks who care about culture as well. By not describing our culture, we see when the candidate has a chance to ask questions if they care about culture or do they not bother to ask.
  4. Group job interviews might achieve the business outcomes of your hiring process, but you?ll strike out on achieving appropriate emotional outcomes.?No matter how strong certain candidates are or how obvious their lack of qualifications, you want every candidate to feel certain emotional outcomes. The No. 1 emotional outcome is each candidate feeling your company is professional. At my company, we tell our receptionist the name of each candidate and when they?re scheduled for an interview. Each candidate is greeted by name, offered a bottle of cold water or a cup of hot coffee, and waits (not for long) on a comfortable chair in our lobby. Candidates voluntarily report to me how impressed they are that every employee who walks by smiles, says hello, and asks if they?re being taken care of. Compare that emotion with the ?cattle call? group interview where you sit with a dozen or so other candidates for a one-size-fits-all presentation. Which company would?you?feel is more professional?

Please don?t view my concerns as me trying to nicely say ?avoid group first interviews.? I don?t know the position, your company, and your local job market well enough to know if this could work for your organization. But beware of the pitfalls of group job interviews.

My Xbox Live Update Adds Xbox 360 Control To Your iPad

Earlier this year at E3 2012, Microsoft showed off their upcoming SmartGlass technology. Today iPad owners are getting their first taste of things to come as the My Xbox Live app has just received an update to version 1.6, allowing gamers to control their Xbox 360 console with nothing but an iPad.

First things first, if you have not downloaded the My Xbox Live app you'll want to head to the App Store and get it. For those of you already have it, all you need to do is download the update. Microsoft has made it very easy to set up the new companion features. First you'll head to your system settings, then scroll down and set the Xbox Companion option to ?Available.? From there you just open the app, head to the Quickplay tab and select ?Connect to Xbox.? You'll receive a notification on your TV screen that you've connected a companion device and you're good to go.

So, what can you do with the new Xbox Companion? Well, not a whole lot at this point, but there are some interesting new features. The new Quickplay tab will allow you to select recent apps or games. For instance, if you want to watch something on Netflix you'd just select the Netflix icon and your Xbox will immediately load up the app. This then brings up a set of on-screen Xbox controls featuring the X,Y,B and A buttons, along with a D-pad you can use to control playback. You also have the option to return to the Quickplay menu and select a different app or game.

What I really like about the new Companion features is all the info you get while you're watching a movie or TV show. For instance, if you decide to watch a movie, the synopsis will appear on your iPad screen along with controls for fast forward, rewind pause and play. Right from you iPad you can also skip to the previous or next episode of a TV show using on-screen controls. The fact that you have a bunch of different options all in one place can make scrolling through or finding the content you want quicker and easier.

The update also brings with it the new ?Discover? tab that gives users a glimpse at what's new on the Dashboard. For instance, new movies, demos, TV shows, DLC and apps will be displayed and selecting them on your iPad will automatically send you Xbox 360 to that content's page. If you see a new movie that you want to watch, just select it on your iPad and the Xbox does all of the guide work for you.

Version 1.6 is a welcome update to the My Xbox Live app, and though the update doesn't bring a huge amount of change to the way we'll interact with our gaming console, it's a good taste of SmartGlass features to come.

Troy, N.Y. New research led by chemists in the Baruch '60 Center for Biochemical Solar Energy Research at Rensselaer Polytechnic Institute is seeking to detail the individual steps of highly efficient reactions that convert sunlight into chemical energy within plants and bacteria.

In a paper published in the recent edition [DOI:10.1039/C2EE21210B] of the Royal Society of Chemistry journal, Energy & Environmental Science, the scientists led by K. V. Lakshmi, Rensselaer assistant professor of chemistry and chemical biology and scientific lead at the Baruch '60 Center have provided important information on a specific portion of the photosynthetic process called photosystem II. It has been a major challenge to directly observe the individual steps of the solar water-splitting reaction that takes place in photosystem II, Lakshmi said. This finding provides new foundational research into how plants efficiently convert energy from the sun and could help inform the development of a new, highly robust, and more efficient generation of solar-energy technologies.

Lakshmi was joined in the research by Rensselaer students Sergey Milikisyants, Ruchira Chatterjee, and Christopher Coates, as well as Faisal H.M. Koua and Professor Jian-Ren Shen of Okayama University in Japan. The research is funded by the Office of Basic Energy Sciences, U.S. Department of Energy.

"The photosynthetic system of plants is nature's most elaborate nanoscale biological machine," said Lakshmi. "It converts light energy at unrivaled efficiency of more than 95 percent compared to 10 to 15 percent in the current man-made solar technologies. In order to capture that efficiency in solar energy technology, we must first tackle the basic science of photosynthesis by understanding the chemistry behind its ultra-efficient energy conversion process in nature."

The new research focuses on the first of two photochemical reactions that plants use to convert solar energy into chemical energy that takes place within photosystem II. Specifically, the researchers studied the binding and activation of the substrate water molecules in the catalytic site of photosystem II. Photosystem II is a protein complex in plants and cyanobacteria that uses photons of light to split water molecules. This is known as the solar oxidation of water. The protons and electrons resulting from this split are then used by the plant to fuel the remaining systems in the photosynthetic process that transforms light into chemical energy.

"Photosystem II is the engine of life," Lakshmi said. "It performs one of the most energetically demanding reactions known to mankind, splitting water, with remarkable ease and efficiency."

One of the difficulties in studying photosystem II is that conventional methods have not yet been able to deeply probe the photosystem II complex, according to Lakshmi, and the mechanism of the photochemical reactions must be fully understood before bio-inspired technologies that mimic the natural processes of photosynthesis can effectively be developed.

In the new research, the scientists investigated the catalytic site of photosystem II, referred to as the oxygen-evolving complex. This is part of the system that breaks down the water. It does so in five distinct stages. Only the first two of these stages have been investigated in any detail, according to Lakshmi, because the remaining stages are relatively unstable and quickly change.

To understand the more unstable stages of the process, scientists need advanced scientific tools that can probe these complex systems at the atomic level. For this research, Lakshmi and her colleagues trapped three different species of photosystem II in one of the more unstable stages of the process the third stage in the oxygen-evolving complex called photochemical S2 intermediate by using low-temperature illumination of photosystem II. They then analyzed the system using an advanced spectroscopic technique called two-dimensional hyperfine sub-level correlation spectroscopy.

The tool detects the weak magnetic interactions in the catalytic site to uncover the structure and activation of the substrate water molecules in the S2 intermediate of photosystem II. The technology, found in few labs in the world, according to Lakshmi, identified four important groups of hydrogen atoms arising from substrate water molecules within the oxygen-evolving complex. This is a significant step in determining the fate of the water molecules in the solar water oxidation reaction that occurs within photosystem II, Lakshmi said.

"Water is a very stable molecule and it takes four photons of light to split water," she said. "This is a challenge for chemists and physicists around the world as the four-photon reaction has very stringent requirements."

Chinese Servant Gets 10 Years In Jail For Stealing Overpriced Nokia Vertu Handset

Image (1) vertu_2-620x620.jpg for post 148503Here's a sad, and slightly ridiculous, coda to the story of Vertu, Nokia's wrong turn into making bling-tastic handsets encrusted with diamonds and gold: a servant in China convicted of stealing one from her boss has been sentenced to 10 years in prison and fined 20,000 yuan (over $3,000). The story, as published in the English edition of the Chinese People's Daily Online, notes that Ms Zhang Yun's defense was that she had not realized the value of the phone when she took it, and did so in the first place because she had not been paid. The incident happened in Henan Province.

(AP) ? When the latest upset that wasn't really an upset was over, Yohan Blake put one finger to his mouth and looked toward the stands ? as if he were asking the crowd to simmer down.

No such luck there. The Jamaican fans were ecstatic. They now have not one, but two gold-medal prospects for the sprints at the London Olympics.

Blake made it 2 for 2 against world-record holder Usain Bolt, winning the 200 meters at the Jamaican Olympic trials Sunday in 19.80 seconds to edge Bolt by 0.03.

When they crossed the line, Bolt was the first one to approach his training partner and buddy and give him a big bear hug. Moments later, though, the World's Fastest Man was down on the ground, getting his right hamstring stretched out, while Blake was basking in an understated celebration. For nearly a minute, he simply paced back and forth in front of the packed grandstand, letting all those fans soak in the sight of their new national champion.

"I'm not surprised, because I was working real hard," Blake said of his back-to-back wins. "And I know Usain will work hard as ever. It's up to me to keep working hard and keep my form going into the Olympics."

The win came two days after Blake, the reigning world champion at 100 meters, beat Bolt in the 100 by running a personal-best 9.75.

That was a shocker, but there were explanations ? most notably the terrible starts Bolt got off to throughout the 100 heats and in the final, to say nothing of any doubt that might still linger over the false start that scratched him from worlds last year.

Bolt has always considered the 200, which better suits his lanky 6-foot-5 frame, his real work. And now, indeed, he has work to do there, as well.

As they approached the finish, Bolt was grimacing ? or was that the hint of a frustrated smile? ? as he looked to his left to see what very few thought possible earlier this week: Blake beating him to the line for the second time in three days.

"I can never be discouraged," Bolt said. "I'm never worried until my coach gets worried, and my coach isn't worried, so I'm OK."

Said Glen Mills, who coaches both runners: "Usain, he has the experience, the ability, he has been there already. He might be a little off at the moment, but I'm sure when the time of delivery comes around, he'll be on top of his game."

The clock is ticking. As of Monday, there were 33 days until the start of the men's 100 heats at Olympic Stadium.

In the women's 200, Shelly-Ann Fraser-Pryce ran a personal best 22.10 seconds to also complete the 100-200 sweep. She'll be joined by Sherone Simpson and two-time defending Olympic champion Veronica Campbell-Brown.

Fraser-Pryce took the world by surprise four years ago when she won the 100 at Beijing. Her next act could be this 200, her second-best event, where she beat Simpson with lots of room to spare, a 0.27-second margin.

"I'm still learning, you know," Fraser-Pryce said.

Bolt is supposedly beyond the learning stage. But now, the guessing game figures to take on Olympics-sized proportions.

Blake, Bolt and Mills all conceded that Blake came into these trials in better shape than the man whose marks ? 9.58 and 19.19 ? sit atop the record book.

So, was Bolt genuinely just coasting through into this weekend in front of all his home fans, making sure he made it, getting ready to defend his Olympic titles? Is his conditioning not up to snuff, and if so, is there time for him to get there? Or, might he be hurting, as it appeared when he was getting his leg worked on while lying on the track?

"I don't want to get into that," Bolt said. "I was just working (the leg) around for a few moments to get myself back together. I'm not far off. I can get it done."

Blake will be making his first trip to the Olympics, which can be a daunting prospect. After these pair of benchmark victories, he sounded ready for more work, not a celebration.

"It leaves me to get back into training," Blake said. "It's not over. I still have the Olympics to go."

On the other hand, if Bolt was feeling any sense that he had it made ? well, he no longer has to worry about that.

He said Sunday's race was lost in the curve ? the same curve Blake has been watching Bolt run for the past several months in practice, picking up tips, learning the nuances.

"I was very sad with my turn, it was awful, but I've been working more on the 100 meters," Bolt said. "I can't blame it on that, though. Just have to get my things together and get it done."

After Bolt's bad curve, he came into the straightaway with a deficit. Finally, over the last 50 meters, the Olympic champion started closing.

Like a racecar driver catching a glimpse of something lurking in his rearview mirror, Blake could see Bolt making up ground out of the corner of his eye.

The best ones know how to close things out.

"I felt him on my right-hand side. No need to panic," Blake said. "I just stayed focused."
